My experience in the field of human resources is very diverse, and during my 20 years of practice I have built up the human resources systems of several Estonian, international and global companies.

Advice and mentoring for businesses:

 

Monthly service where we meet once a week for an hour. During this time, I will answer any questions you may have, we will discuss the key points of your HR strategy across the business and apply best practice to create quick wins in your day-to-day work. We also analyse existing systems for scalability.

Micro consultations:

 

If you would like to discuss a complex HR issue on an ad-hoc basis and get an external expert’s opinion, micro-consultations are the right format. During a micro-consultation, you can get advice and guidance on all aspects of HR strategy and work.

Resolving conflicts

Problem: Conflict between staff and/or departments? Conflict between employee and manager? An unpleasant and/or personal problem that disturbs other colleagues in a work situation? Do you feel that you would not be able to find a solution / do not want to deal with the situation or it is simply uncomfortable for you?
Solution: I will come and analyse the situation, talk to the parties involved and propose solutions for the way forward. If necessary, I will communicate the results between the parties.

Termination of employment, redundancy and difficult conversations:

Problem: Feeling insecure about having difficult conversations that will ultimately result in the employee being fired? Either because of low or inadequate performance, cultural mismatch with the company, or simply the need to redundancy due to structural changes.
The solution: Either I help you prepare and train you to conduct the interviews and documentation, or I do it all for you. In the latter case, I’ll familiarise myself with the specifics of the situation, talk to the parties involved and even have that most difficult and unpleasant conversation with the employee to complete the process.

Pre- and onboarding

Problem: What, when and how to communicate to a new team member?
Solution: I will create an onboarding plan for your company or team, with a specific timeline and scheduled meetings. Did you know that onboarding starts even before the first day on the job? If you don’t have the time or the skills to organise pre-boarding, leave it to me. This is especially important for people who take more than the traditional 1 month from accepting a job offer to starting work.

Remote working

Problem: Does your team want to work partly or fully remotely? Someone wants to spend the winter months working in Bali? Or need to manage a global team remotely? How to do it?
Solution: Yes, it’s all possible. I’ve been doing it for the last 4 years, including managing a global team remotely in different time zones. I can definitely help you here with systems, processes and policies.

Automation of human resources:

Problem: Excel no longer works? Want to analyze, organize, modify and automate people-related data faster and better (vacations, structural changes, salaries, reports, survey)? Where to start, which programs are on the market, what are their pros and cons? What to consider as a customer and will your needs be met? And how to implement all this?
Solution: I am familiar with most of the HRIS platforms available and their capabilities and bottlenecks. I have also implemented both HR management software and recruitment software. I know how to ask the right questions and what to keep in mind. I can help and support throughout the implementation process if required, as I know how time and resource intensive this project is.

(Flexible) benefits, (flexible) fringe benefits

Problem: Which benefits are the “hot topic”, how much does it all cost and how does taxation work? How do I approach the issue of fringe benefits if my employees have very different interests or are in different countries? How do I deal with all this and link it to accounting?
Solution: if necessary, I’ll do a survey, talk to your employees and analyse the results from a potential reward perspective. Benefits are a personal issue, but how can you personalise it without creating additional administrative costs? That’s where flexible fringe benefits solutions come in, where each employee can choose the option that appeals to them, in the category and amount that you specify, and it all becomes a breeze, correctly taxed and accounted for.

Share options/platforms

Problem: You want to issue options to recruit employees and retain and grow the commitment of existing employees? What are they? How do you actually do this and administer the whole process? What should be the principles? Is it part of the salary, how big? How will it be communicated to employees?
Solution: I develop an option policy and principles and communication to employees and people involved in recruitment. If needed, I will advise on different platforms.

Flexible working arrangements

Problem: A new employee wants to offer you a service instead (B2B)? You are recruiting someone from abroad and you don’t plan to relocate him/her, but you can’t directly recruit abroad because you don’t have a registration? What to do? Can options be issued for such forms of employment?
Solution: Let’s discuss if and what it means for your company to work with B2B employees. In particular, if this employee is based abroad. B2B isn’t the only option here – together we can also choose the right EOR (Employer of Record) platform to give you the opportunity to recruit employees from all over the world. I can advise and give you an overview of the taxes and costs involved for both options.

Job families and background systems

Problem: How to build a company structure and a fair pay system to match? How to compare different positions within a company and determine the right level of compensation? What job titles and job descriptions should you use?
Solution: I evaluate all existing and planned positions in the company and prepare job descriptions and job families and a job catalogue. The evaluation means that you know which posts can be compared in terms of their level of complexity and how fair pay should be. This way, I create career paths in your company or team and a clear structure for how job evaluation is done.

Workforce planning

Problem: You don’t know how to manage and plan for staff growth in your business. How do you go about this process and, more importantly, how do you put it to work and budget for it?
Solution: let me help you get the budgeting in place and implement the process.

HR content creation internally

Problem: Where and how to bring together all the materials that employees need to know about the company and in the company? What needs to be in there in the first place? What policies, guidelines do you need and who produces them in the first place?
Solution: I will help you choose the format and the platform and I will compile/select all the guides you need and those that are available, which should be accessible and findable for all employees.

Interim HR service

Problem: A company HR person is leaving and a new one has not yet been found or started. How and who will fill the interim period? Or do you just need an occasional helping hand.
Solution: I can come in and be your company’s HR partner in the interim, either full or part time.
